The Role of Black Leaders in Advancing Diversity and Inclusion
In the quest for diversity, many companies are diligently working to crack the code, striving to balance the scales of both gender and ethnic representation. But does one inevitably cast a shadow over the other?
In 2021, a McKinsey survey exposed a stark truth – Black employees dominate frontline roles at 18%, while managerial positions lag at 9%. This staggering disparity paints a vivid picture of the hurdles Black professionals face when aiming for leadership roles. The study suggests it could take a daunting 95 years for Black workers in the US private sector to reach a mere 12% representation in leadership roles. The question that lingers is: How long until Black professionals achieve true leadership representation?
This story is not unique to the United States. A more recent McKinsey study in 2023, encompassing 80 UK companies, unveiled a similar narrative. While two-thirds of these organisations impressively elevated female representation, only 50% achieved high ethnic-minority representation. This reflects the struggle UK companies face in simultaneously achieving gender and ethnic diversity, underscoring the need for concerted efforts to bridge these gaps.
Moreover, a report from the Committee for Better Banks, reveals that for people of colour, the chances of getting promoted to the highest levels of management or senior and executive leadership are much lower compared with their White peers. This adds complexity to the challenge of achieving genuine diversity and inclusion in the workplace.

Now, having explored the statistics and examples, let’s shift gears from challenges to solutions. Here are some actionable insights for Black people who find themselves in leadership positions, especially corporate leaders:
1. Lead by Example: Demonstrate the power of diversity through your leadership. Showcase how diverse perspectives lead to better decisions and innovative solutions. Create a culture of psychological safety where employees feel comfortable sharing their ideas and perspectives.
2. Advocate for Change: Use your positions of influence to advocate for inclusive policies within your company. By voicing the need for change, you can drive diversity and inclusion initiatives. Use your networks to connect with other leaders and institutions to promote DE&I more broadly.
3. Cultivate Talent: Recognize that talent knows no colour. Identify, nurture, and promote talent based on merit, fostering a more diverse leadership pipeline. Create opportunities for employees from underrepresented groups to gain experience and exposure to leadership roles.
4. Mentorship Matters: Sharing experiences, challenges, and strategies can bridge the leadership gap. Prioritize mentoring employees from marginalised communities who may face additional barriers to advancement.
5. Examine the Employee Experience: Through a DE&I lens, identify any inequities and create a more inclusive work culture. This requires a deep understanding of the experiences of employees from diverse backgrounds and a commitment to addressing any inequities that are identified.
